Dear Chairman/General Manager,
We are frontline employees at Liangfeng. Over the long term, we have observed that, as the company has rapidly developed and undergone transformation, there are many areas worth optimizing, particularly frontline operational efficiency, internal communication, and employee satisfaction.
At present, we feel that frontline supervisors often experience emotional fluctuations under the dual pressure of management responsibilities and their personal families. A few specific individuals have occasionally acted as though they might become physically aggressive or have frequently used profanities casually. These situations occur frequently and not only affect the team atmosphere but also mean that, after work, in addition to physical fatigue, we must spend extra mental energy processing our emotions, creating a serious psychological burden. In the long term, this has a significant impact on employees’ physical and mental health and may indirectly lead to an increase in employee turnover. In fact, some colleagues among us have already considered resigning, and some have even acted on that consideration.
Before leaving, we hope to make a contribution to the company by helping bring about these improvements, which do not require substantial financial investment, so that cooperation between management and employees can proceed more smoothly and the company’s operational efficiency can be further improved.
In addition, senior management assigns ad hoc tasks relatively frequently, often only a few hours before the deadline. This disrupts the work rhythm of frontline teams, creates severe time pressure, and affects work quality.
At the same time, the company currently lacks a regular mechanism for routine management meetings, resulting in poor internal information exchange and consequently affecting cross-departmental coordination.
What feels even more unfair and seriously affects morale is that some experienced employees have a base salary lower than that of new hires. This is extremely unreasonable! After all, experienced employees possess extensive experience and make substantive contributions to the company, yet they have not received the recognition and appreciation they deserve. This will undoubtedly undermine the morale of experienced employees and reduce overall team cohesion.
To help the company proceed more smoothly through the transformation process, maintain a positive cooperative relationship between management and employees, and further improve overall operational efficiency and employee commitment, we sincerely offer the following suggestions:
1. Establish diverse channels for collecting opinions and feedback.
2. Institutionalize the feedback mechanism, assign dedicated personnel to handle it, provide regular responses, and regularly publish the responses. Set a clear response deadline: To ensure that this mechanism operates effectively and demonstrates the company’s regard for employees’ opinions,
3. Optimize the mechanisms for promoting and evaluating supervisors. Supervisor suitability assessment: When supervisors are promoted or take on new positions, in addition to the opinions of senior managers and recommendations from recommenders, feedback from frontline employees should also be incorporated to make the selection process more comprehensive.
4. Regular performance evaluations: Establish a regular performance evaluation mechanism for supervisors, recommended once every quarter (every three months). Evaluation participants should include:
a. Employee evaluations of supervisors
b. Peer evaluations by employees in the same group
This will help senior management gain a more comprehensive understanding of a supervisor’s actual performance, leadership abilities, and team satisfaction, providing an important basis for adjusting supervisors’ responsibilities or arranging training.
5. Emotional management training: Considering the impact of supervisors’ emotional fluctuations on the team, the company should consider providing supervisors with training related to emotional management and leadership skills, helping them effectively cope with work-related stress and improve management effectiveness.
6. Review the salary structure and rationalize compensation for experienced employees.
We strongly recommend that the company reexamine its current salary structure, particularly ensuring that the base salaries of experienced employees correspond to their experience, seniority, and contributions to the company. Fair and competitive compensation is the foundation for retaining talent and motivating employees.
We firmly believe that implementing the above suggestions, especially without requiring a large additional investment, will effectively alleviate frontline pressure and improve work efficiency. It will also promote greater transparency and smoother internal communication, enabling closer coordination among departments. This will not only help strengthen employee commitment and reduce turnover, but also enable the company to achieve smoother cooperation between management and employees as it moves toward institutionalization and sustained, stable operational growth.
Thank you for taking the time to read this. We look forward to the company’s attention and concrete action.
Best regards,
Respectfully submitted by the frontline team
